Solving PwC's Pega talent gap by hiring AI-native from day one

PwC's Pega practice had a problem that hiring alone couldn't fix.

Demand for Pega delivery was outpacing the practice's ability to bring in experienced consultants. The lateral market for certified Pega talent is small, competitive and prone to high attrition. Conventional graduate hiring wasn't much faster, typically taking six to twelve months before a new consultant became billable.

At the same time, PwC needed something the market wasn't yet supplying: consultants who were generative AI native from day one and able to use Claude within delivery rather than being retrained to use it later.

Tenth Revolution Group's answer was to solve the supply problem at its source.

Building Claude enablement into the curriculum, not bolting it on

Through Revolent, Tenth Revolution Group designed and delivered a Hire, Train & Deploy program to supply PwC's CEDA AC with certified Pega consultants, known as "Revols," who were trained to build with Claude as a core part of their delivery toolkit from the outset.

The program ran in four stages:

  • Selection: targeted recruitment and aptitude-based screening for candidates suited to Pega development and consulting delivery
  • Academy: structured training combining Pega platform certification with a Claude enablement curriculum covering prompt engineering, Claude-assisted requirements analysis, low-code acceleration, documentation and testing support
  • Applied practice: candidates used Claude within simulated delivery scenarios during the academy itself, so AI-augmented working was the default from day one, not a bolt-on skill
  • Deployment: cohort-based deployment into PwC's Pega practice on billable client engagements, with in-deployment support, cross-training and pastoral care through to conversion to permanent PwC headcount

The distinction matters. Most organizations trying to scale AI adoption are retraining an existing workforce and managing the change management burden that comes with it. Tenth Revolution Group built Claude capability into the talent pipeline before consultants ever touched a live engagement, so there was no habit to unlearn and no change to manage.

The result: certified, AI-native consultants, ready from day one

The program delivered exactly what PwC needed, faster and with Claude proficiency embedded from the start:

  • 20 Revols trained and certified across 3 cohorts
  • 100% deployed into billable PwC client work
  • Immediate time-to-billable deployment
  • 100% retention through the deployment term

What this means for scaling AI adoption

The program validated a model that goes beyond one client or one platform: Claude capability scales most effectively not by retraining an existing workforce alone, but by building it into the talent supply chain itself.

Consultants trained with Claude from day one don't need to be persuaded to adopt AI-augmented delivery. It's simply how they work. That removes one of the biggest friction points slowing enterprise AI adoption.

It also opens a clear path forward: extending the model to other PwC practices and ecosystems where Tenth Revolution Group already operates at scale, deepening the curriculum to include Claude Code and agentic workflows as delivery models mature and applying the same approach to supply Claude-native capacity into other consulting and SI partners as Anthropic's enterprise footprint grows.

Don’t wait for the AI skills you need to appear in the market. Build them.

PwC’s experience shows what that can look like in practice. Through Tenth Revolution Group and Revolent, organizations can build tailored talent pipelines that combine specialist technology training with embedded AI capability from day one.
